基于赫茨伯格的双因素理论,利用针对粤东西北地区1 759名县域高中教师的调查数据,探讨不同层次的县域高中内,教师离职影响因素的差异性。研究发现,工作感受对所有学校层次的高中教师具有普遍的负向作用,具有创造性和积极性的工作体验能够显著降低教师的离职意愿,而繁杂的非教学任务则增加其职业倦怠感。研究认为,省重点高中教师对工资水平的波动较为敏感,而县重点高中教师受工作成就的驱动等比较明显。研究为县域高中教师流动性问题的干预与政策制定提供了实证依据。

Based on Herzberg’s two-factor theory,this studyexamines the differential effects of turnover-influencing factors among county high school teachers across different school tiers,using survey data from 1,759 teachers in underdeveloped regions of Guangdong (Eastern,Western,and Northern Guangdong).The findings reveal that:(1) Job dissatisfaction universally increases turnover intention across all school tiers,whereas creative and engaging work experiences significantly reduce it,and excessive non-teaching tasks exacerbate job burnout;(2) Teachers in provincial key high schools are more sensitive to fluctuations in salary levels,whereas those in county key high schools are primarily driven by job achievement.The study provides empirical support for targeted policy interventions to mitigate teacher turnover in county high schools.
