摘要:
兼职教师是高校教师队伍中一支不可或缺的力量。心理契约视角下高校兼职教师队伍普遍存在着兼职教师来源复杂,结构不合理,组织依赖性低;兼职教师责任感和教学能力有待加强,缺乏对组织的情感投入;评价考评机制不健全,工作积极性难以充分调动;缺乏行政制约力量,互动不良、流动性高。基于心理契约推进高校兼职教师队伍建设可采用的对策有:优化柔性化的兼职教师结构,构建团队成员型组织;规范明确有效的遴选聘用程序,构建雇佣双方心理承诺;完善公平合理的考核激励机制,增强对组织的忠诚度;营造人文关怀的聘任环境,提高工作满意度。
Abstract:
Part-time faculty is an indispensable force in the teaching team in colleges and universities.From the perspective of psychological contract,there exist many problems of parttime faculty in colleges and universities,such as complex sources,unreasonable structure,low organizational dependence;inefficient responsibility and teaching capacity,unideal organizational emotion engagement;imperfect evaluation mechanism,hard motivation of working enthusiasm;low administrative control power, bad exchange,high mobility,etc.Based on psychological contract,the construction of part-time faculty in colleges and universities can take the following measures:optimizing flexible structure and constructing team-membership organization;standardizing clear and effective hiring procedure and establishing psychological promise of employment;improving equal and reasonable assessment and incentive mechanism and enhancing organizational loyalty;cultivating humanistic-cared employment environment and increasing job satisfaction.
